They retreat to safe projects where they can demonstrate mastery, calling this focus or strategic specialization. In reality, they are merely avoiding the edge.

We live in an economy of frictionless experiences. The attention economy is a multi billion dollar endeavor designed specifically to eliminate the smallest moments of unease.
The infinite scroll prevents boredom; the instant delivery prevents hunger; the notification prevents the discomfort of solitude. Each of these is sold as a service, but collectively, they act as a mechanism for the atrophy of the human capacity for productive frustration.
When we remove the possibility of small discomforts, we degrade our ability to handle large ones. This creates a population that is technologically hyper connected but psychologically fragile. By optimizing away the “micro stresses” of life, we are inadvertently training our nervous systems to treat any form of cognitive or emotional friction as a crisis.
We are losing the ability to sit with an unsolved problem, to tolerate an open loop, or to endure the tension of an unresolvable conversation.

A common failure in modern leadership is the attempt to create comfortable environments. Leaders, fearing conflict or low morale, often work to smooth over the friction within their teams. However, as Amy Edmondson’s research on Psychological Safety demonstrates, true psychological safety is not about being nice or comfortable. It is about creating an environment where the risk of speaking up is lowered, but the standard of performance is not.
Effective leaders distinguish between two types of organizational discomfort:

The brain’s limbic system, specifically the amygdala, does not distinguish between a threat to your physical safety and a threat to your social status or ego. When you receive difficult feedback, your body undergoes a real physiological response: a tightening of the chest, a spike in cortisol, a quickening of the breath.
